The engagement
How does executive coaching at Refactor=EQ work?
You book with Refactor=EQ rather than with an individual coach. After a short discovery call and an intake conversation, we match you to the coach whose work fits yours, and the two of you begin. The core of the work is long-term, one-to-one coaching. Around it, we can also work with your co-founder or your executive team. See services for the full list.
How long is a coaching engagement?
We leave the length open on purpose. There's no fixed term, and no obligation to keep going. Many clients stay with us for years, because the benefit compounds, and some come for a season of work and finish. Either way, the work continues only as long as it's useful to you.
How often do we meet?
Typically weekly to start. The early months are where the relationship and the momentum get built, and weekly is what builds them. As the work progresses, the cadence changes to what you need, and for some clients that means moving to every other week.
What's included?
One-to-one coaching with your matched coach; short asks between sessions over text or email, which are part of the engagement (there are no tiers); access to the other coaches where your co-founder or senior team needs their own support; and regular check-ins to recalibrate if the match or the work needs to shift.
Can I reach my coach between sessions?
Yes. Short asks between sessions are part of how we work. If something lands on a Tuesday and the next session is Friday, you don't have to sit on it.
Cost and billing
How much does executive coaching cost?
A typical one-to-one engagement with us is $50,000 a year, billed quarterly. We set the rate to the stage the company is at, so a pre-seed founder and a post-IPO operator are not quoted the same number,. We also support early-stage founders and founders from underrepresented backgrounds. The exact number is confirmed on the 15-minute discovery call, once we know the shape of the work and whether we're a fit.
Is the rate the same for every company?
No. It varies with the stage and complexity of the company and with what the work calls for. What doesn't change is the standard: the same coaches, the same access. There's no tiered pricing and no menu of add-ons to price out.
How is billing structured?
The engagement is built around one-to-one coaching, billed quarterly, with no per-session pricing. Co-founder coaching, executive team coaching, and co-founder negotiation are scoped separately, and we're explicit about it when the work calls for more of our time. You can add them. You don't have to.
Matching and coaches
Do I choose my coach?
No, and you don't have to. After the intake, we propose the coach whose work fits yours, taking your preferences, your pace, and what you're carrying into account. You get to say yes or no.
What if the match isn't right?
We re-match. Matching is a real conversation, and the first answer isn't always the right one. Say so and we'll change it.
Who are the coaches?
Gina Engracia and Diana Chu, the co-founders, and Ling Lam. Every coach here is a licensed psychotherapist who is also affiliated with Stanford Graduate School of Business. Full bios are on the team page.
Can my co-founder work with you too?
Yes. Each co-founder can have their own coach here, so neither of you has to share the person you're talking to. When the work calls for the two of you in one room, we bring you together. If the relationship is at an acute point, roles or equity being renegotiated in real time, that's still co-founder coaching, at a different temperature.
Can my executive team work with you?
Yes. We coach leadership teams as a group, and we design and run offsites and facilitated team sessions around the conversation the team has been avoiding. Details on the services page.
Who we work with
Who is Refactor=EQ for?
Founders, senior operators, and investors, pre-seed through post-IPO, tech and beyond. We also work with generational businesses and family offices, where the company and the family are the same set of relationships. Most of the people who come to us have worked with a coach before and want something with more depth.
Do I need to be in tech?
No. Many of our clients are in tech, and many aren't. We've worked with leaders in consumer goods, aerospace, media, education, traditional finance, manufacturing and industrial plants, clothing brands, and professional athletics, both teams and individual athletes. The work is the same in any industry: the person running the company, the relationships the company depends on, and the gap between the vision and the day-to-day.
Do you work with investors?
Yes. General partners, chief investment officers, partners, angels, and family office principals. People whose job is a hundred relationships at once: founders, LPs, their own partnership, sometimes their own family. The work is the same internals, applied to the seat that sees every stage from the outside.
How is Refactor=EQ different from other executive coaches?
We work on the person, and the company follows. Every coach is a licensed psychotherapist who is also affiliated with Stanford GSB, which means we can go to the places most coaching politely avoids and still keep the work aimed at what you're building. Coaching and therapy
Is this therapy?
No. Refactor=EQ is an executive coaching firm. Every coach here is also a licensed psychotherapist and keeps a separate therapy practice: Gina Engracia, Diana Chu at dianachutherapy.com, and Ling Lam. Those practices are legally and operationally separate from Refactor=EQ. They don't share records with Refactor=EQ, and a client of one is not automatically a client of the other. We don't diagnose or treat mental health conditions in coaching. If what you need is therapy, or a psychiatrist, we'll say so, and when it's appropriate we'll refer you to one.
Why does it matter that the coaches are psychotherapists?
Because the leadership question usually has something underneath it, and most coaching is trained to stop at the surface. Decades of clinical work mean we know how to go there safely, how to work with the body's intelligence, and how to keep the work aimed at your decisions and your company rather than turning it into therapy.
I've done intensive personal work elsewhere. Does that fit here?
Many of our clients arrive having done deep personal work of one kind or another. We don't provide or administer any of it. What we do is help you integrate what surfaced into decisions, relationships, and how you run the company. And where deeper work is called for, we can point you toward the right place to do it outside of coaching.
Getting started
Nothing is on fire right now. Should I still start?
Some of our clients start exactly this way. There's no crisis; they retain us because they know one will come, and they'd rather already have someone who knows them when it does. The moment something breaks, a board revolt, a co-founder walking, a hard quarter, a hard year at home, is the wrong time to go looking for someone to trust. If the relationship already exists, you don't have to spend the first month explaining who you are. You call, we meet, and the work starts from a foundation instead of from zero. Some of those clients meet with us rarely for long stretches. Then something comes up, and they're glad the relationship is already established.
What happens on the discovery call?
Fifteen minutes, booked from the contact page. We learn the shape of what you're working on, tell you whether it sounds like a fit, and share the rate. If you'd rather write first, the form on that page reaches a coach directly.
What happens in an intake?
A real conversation about what you're working on, what you've tried, and what you actually need. If we're a good fit, we say so and tell you who the match is. If we're not, we say that too, and where we can, point you somewhere better.
Is the work confidential?
What you bring to your coach stays with your coach. On complex cases we may consult one another, always holding confidentiality. Your name and company will never be shared without your consent.
How soon can we start?
Usually within a couple of weeks of the intake, depending on the match. We stay selective by design, at a size where matching is a real conversation rather than a form, so there are times we'll ask you to wait for the right coach rather than start with the wrong one.
